面霸全方位解析Interview技巧
1.關(guān)于簡(jiǎn)歷和cover letter要注意的東西太多了,我這里從hr打來(lái)第一輪screening電話寫(xiě)起。最重要的是要準(zhǔn)備好幾個(gè)必答題:
a)在5分鐘之內(nèi)能夠清楚明白的把自己的經(jīng)歷講一遍,按照時(shí)間順序講,在有比較大的轉(zhuǎn)折處(比如換專業(yè),換工作,有g(shù)ap),務(wù)必簡(jiǎn)要說(shuō)明為什么做了這樣的決定。
b)能夠舉出至少兩個(gè)理由為什么你對(duì)申請(qǐng)的工作有興趣,理由并不用冠冕堂皇,但求真實(shí)可信。我用過(guò)的理由有,我對(duì)你們公司的business有興趣,這個(gè)工作很符合我的背景,我有ready-to-use skill set,這個(gè)職位需要跟很多不同的人合作而我喜歡跟人打交道,這個(gè)職位is in perfect alignment with my long term career goal(要準(zhǔn)備好被問(wèn)你的長(zhǎng)期職業(yè)規(guī)劃是什么)如果是比較大的公司,還可以說(shuō)there is infinite room for self development,最后加一句,我相信你們公司會(huì)continue to excel從而可以提供現(xiàn)在這鬼年頭尤為寶貴的stability。順便奉送馬屁一枚。
c)你為什么認(rèn)為你可以勝任這個(gè)工作。無(wú)非就是skill set + past experience + strong interest,清楚分成第一第二第三,說(shuō)三條感覺(jué)比較合適。
d)準(zhǔn)備兩到三個(gè)要問(wèn)hr的問(wèn)題。后面有幾個(gè)小例子。
e)hr一般會(huì)說(shuō)他會(huì)把你的材料給hiring manager,這時(shí)候一定要hr給你送一個(gè)email,留下聯(lián)系方式。
2. 有幾個(gè)朋友寫(xiě)信來(lái)問(wèn)從hr把簡(jiǎn)歷給hiring manager到hiring manager打電話來(lái)面試有多久,這個(gè)問(wèn)題其實(shí)我們是可以掌握一下主動(dòng)的,不妨問(wèn)一聲,according to your experience, how soon should I expect to hear from him/her? 或者would you mind me giving you a call if I don’t hear anything within a week or two? 這樣多少給hr一些壓力,提醒他不要忘記這事,而且有了鋪墊,你將來(lái)打電話去查詢也顯得理所當(dāng)然。 在面試當(dāng)?shù)毓ぷ鞯臅r(shí)候還可以更進(jìn)一步。我一般在hr說(shuō)他會(huì)給hiring manager我的簡(jiǎn)歷看是否要安排電面時(shí)說(shuō)一句,when you talk to the hiring manager, please keep in mind that I live at local so it is very easy for me to come visit your site. Please let the manager know that I am totally open for a face to face conversation if he prefers to do so. 就是這樣有3個(gè)面試很快安排了onsite。
3. know your story. 如上面說(shuō)的,要能夠簡(jiǎn)潔明了的照著resume把自己的經(jīng)歷在3或5分鐘之內(nèi)講完,最好寫(xiě)寫(xiě)背下來(lái)。Resume上的每一個(gè)bullet,都要能講出一個(gè)小故事來(lái)。一般我用的脈絡(luò)是,這部分工作我是什么時(shí)候做的,為什么要做它,用了什么方法,完成用了多少時(shí)間,都起到了什么作用,老板和同事都給了什么正面評(píng)價(jià)。有個(gè)scheme叫做STAR,可能很多朋友都知道,Situation, Task, Action, Result,用來(lái)講述resume里的故事,是個(gè)很好的方法。
( 接下來(lái)的一些onsite經(jīng)驗(yàn)或許不適合面試程序比較死板嚴(yán)格的公司,每個(gè)interviewer拿一個(gè)單子,每個(gè)問(wèn)題都要問(wèn)到的那種。)
4. Construct a conversation。我認(rèn)為面試不該是一個(gè)你先問(wèn)我來(lái)答,我再問(wèn)你來(lái)答的游戲,而應(yīng)該從頭到尾都是一個(gè)雙向的對(duì)話。比如你準(zhǔn)備問(wèn)interviewer的問(wèn)題,不一定要留到最后再問(wèn)(當(dāng)然至少要留兩個(gè)壓箱寶,不能等他問(wèn)any question for me?的時(shí)候說(shuō)沒(méi)有),而是在任何環(huán)節(jié)都可以找適當(dāng)?shù)臅r(shí)候提出來(lái)。如果你在對(duì)方介紹公司和職位情況,說(shuō)到中間略作停頓的時(shí)候,說(shuō)一句I am sorry to interrupt but can I chip in a question here? 針對(duì)他剛剛說(shuō)的提出一個(gè)有意義的問(wèn)題,會(huì)讓對(duì)方覺(jué)得你在認(rèn)真傾聽(tīng),而且有自己的見(jiàn)解,不是只會(huì)點(diǎn)頭而已。例子:去面試一個(gè)最近進(jìn)軍e-marketing和web hosting的公司,對(duì)面的人是VP level,所以感覺(jué)跟他談一些戰(zhàn)略層面的問(wèn)題是比較合適的。當(dāng)他講到進(jìn)軍新領(lǐng)域的時(shí)候,我說(shuō)了may I chip in a question here之后,說(shuō)It is very interesting to know that the company is going to enter these areas. However I know there are some big competitors out there and they control a big market share. Which market segment do you target? What do you think is your competitive advantage? 對(duì)面的人明顯露出贊許的表情,說(shuō)that’s an excellent question!
5. 在網(wǎng)上看見(jiàn)的經(jīng)驗(yàn)里好像比較少提到,我們interviewee是可以引導(dǎo)談話方向的。舉個(gè)例子吧,可能羅嗦些 --- 我本人非常痛恨behavioral questions,有一個(gè)onsite for senior analyst position,我先見(jiàn)了兩個(gè)analyst,然后是一個(gè)finance VP,同時(shí)他們?cè)诹硗庹幸粋(gè)director來(lái)填補(bǔ)VP和analyst之間的職位空缺。之前我問(wèn)了那兩個(gè)analyst關(guān)于這個(gè)VP管理風(fēng)格的問(wèn)題,他們都提到了這個(gè)老板人很好,但是對(duì)工作要求嚴(yán)格,會(huì)要求他們努力干活。后來(lái)那個(gè)VP帶著behavior questions sheet進(jìn)來(lái),問(wèn)我how did the interview go的時(shí)候,我沒(méi)有簡(jiǎn)單的說(shuō)些great之類的話,而是多說(shuō)了兩句: I have enjoyed speaking with *** and *** very much. They are very nice, and they told me quite a few things about you。然后那個(gè)VP很感興趣的問(wèn)我他手下都說(shuō)了什么,我先跟他開(kāi)了個(gè)玩笑做尷尬狀說(shuō), eh, I am not sure if I should tell you everything they said about you。那個(gè)VP笑完之后我把幾個(gè)我覺(jué)得他很可能引以為傲的優(yōu)點(diǎn)講出來(lái),大意是My first impression is that, first you are easy going and very nice to work for. Second, you know how to make people work hard without laying an eye on them all the time. Most importantly, you care about your employees and you are willing to fight for them when they are right. These are the things that in my opinion can decide if one can make a successful manager. 這VP大喜,吹噓了自己的管理哲學(xué)一番,然后開(kāi)始談?wù)撍麄冋谡械膁irector,跟我討論什么樣的人才能勝任這一職位。等他想起來(lái)要問(wèn)我那些討厭的behavioral questions.的時(shí)候,時(shí)間已經(jīng)不多了,而雙方都覺(jué)得談得很愉快。
6. 看人下菜碟,在談話中尋找能引起interviewer共鳴的一個(gè)點(diǎn),稍作發(fā)揮即可迅速拉近距離。一個(gè)例子,有一天我跟3個(gè)senior and lead analysts談話,其中一個(gè)剛剛加入公司3個(gè)多月,談話中她有意無(wú)意的透露出對(duì)這公司某些現(xiàn)存體系的不滿,而且表示很難改變?cè)谶@里待了比較久的人的做法。記住千萬(wàn)不能附和interviewer對(duì)他們自己team的負(fù)面言論,不好的東西只能自己說(shuō),別人說(shuō)是要挨板磚的。最保險(xiǎn)的方法是拿自己的經(jīng)歷說(shuō)事兒。我記得我先說(shuō)I know exactly what you mean because I have had the same feelings before. 然后說(shuō)了我在上一個(gè)公司的 組里也是資歷最淺的一個(gè),有時(shí)候想要改進(jìn)一些東西的時(shí)候,往往對(duì)自己信心不足,it takes a lot of courage to challenge senior people. And it is indeed hard to make changes happen because most people don’t like to change the way they do things all the time。然后稍微講了一兩個(gè)小例子,那個(gè)interview聽(tīng)得頻頻點(diǎn)頭,然后開(kāi)始討論怎么在工作中說(shuō)服資深的同事. 你一言我一語(yǔ)說(shuō)完這個(gè)問(wèn)題,問(wèn)behavioral questions.的`時(shí)間又不多了, ouye!
7. 到了onsite的階段,最好準(zhǔn)備一些chit chat,或者interview的時(shí)候也可以即興發(fā)揮一下。 可以是跟工作有關(guān)或者無(wú)關(guān)的任何題目,雖然小,也常常會(huì)起到創(chuàng)造友好氣氛,拉進(jìn)與interviewer距離的作用。有次onsite正好下大雪, interviewer進(jìn)來(lái)說(shuō)了句開(kāi)始下雪了,我說(shuō)oh no,然后說(shuō)幾年前貪圖虛榮買了輛sports car,然后每年夏天很拉風(fēng),一到冬天就想哭。Interviewer哈哈大笑。另外一次一個(gè)manager走進(jìn)來(lái)發(fā)現(xiàn)會(huì)議室里的表走得不準(zhǔn),他自己又沒(méi)帶表,不高興的抱怨了幾句,我笑著說(shuō)ah, now I believe it is hard to have everything work correctly in a company, even in a great one such as ***. 那個(gè)manager一下子笑了,氣氛馬上輕松了很多。
總之interview的要訣就是以下幾個(gè):膽大,心細(xì),臉皮厚,還有提前做好功課。接下來(lái)是一些sample questions,是我問(wèn)過(guò)之后感覺(jué)對(duì)方反應(yīng)比較好的,給大家做個(gè)參考。注意問(wèn)題要問(wèn)對(duì)對(duì)象,例如,對(duì)hiring manager和未來(lái)的group member最好問(wèn)實(shí)際工作方面的問(wèn)題,不要問(wèn)公司的總體業(yè)務(wù),戰(zhàn)略走勢(shì),市場(chǎng)競(jìng)爭(zhēng)等等,對(duì)方可能會(huì)因?yàn)椴磺宄械綄擂巍?/p>
問(wèn)HR的問(wèn)題:
Could you tell me more about the company and the *** group? (如果他沒(méi)有主動(dòng)詳細(xì)解釋)
Is this a newly created position or recently vacated position? How will the new hire fit in the *** group?
Who will this new hire be working with on a regular basis? Or: Who will be the primary business partners of this new hire?
Could you help me better understand the recruiting process? How many rounds of interviews are there? Who will be interviewing candidates, other than you and the hiring manager?
According to your experience, how soon should I expect to hear from him/her?
Would you mind me giving you a call if I don’t hear anything within a week or two?
另外,跟一個(gè)hr聊得很開(kāi)心,所以在onsite的時(shí)候問(wèn)了how many people are competing with me on this round? 也沒(méi)問(wèn)題。有些hr會(huì)介意這種問(wèn)題,所以如無(wú)把握不要問(wèn)。
問(wèn)Hiring manager的問(wèn)題:
What do you value the most in the new hire? What is the most important for one to succeed in this position? 這個(gè)是必問(wèn)題,因?yàn)樽鳛閔iring manager,最關(guān)心的就是能否招到合適的人,你問(wèn)這個(gè)問(wèn)題表明你了解他的需要也愿意聽(tīng)聽(tīng)他的期待,是很好的一個(gè)互相溝通。
How much would you encourage new ideas? You know, sometimes new ideas mean extra time spent and no return guaranteed.
I have *** skills. From the job description, I think it might be helpful but not quite sure. What is your opinion? 這個(gè)是為自己不動(dòng)聲色加分的方法,注意要準(zhǔn)備好被問(wèn)為什么你覺(jué)得你的這個(gè)skill會(huì)有用。
問(wèn)未來(lái)同事的問(wèn)題:
Ask more about the job responsibility: Could you describe a typical day of yours? 或者換個(gè)方式問(wèn) how much time do you spend on working on your computer, and how much time on talking to other people 諸如此類的。
What kind of people do you like to work with? 記住在他講完之后抓住一兩點(diǎn)表明自己具有他喜歡的特質(zhì)。
I know you’ve been working here for a number of years. Would you mind sharing your personal experience with the company? What do you like about the company and the xxx team? 最好不要問(wèn)對(duì)方不喜歡什么,最多用委婉一點(diǎn)的說(shuō)法, what do you feel is the most challenging thing.
Has it been hard to balance work and family life since you joined the company? (對(duì)以忙著稱的公司就不要問(wèn)這個(gè)了)
問(wèn)對(duì)方大頭目的問(wèn)題;
Ask about the company’s “big” topics. 做好功課,最好能做一點(diǎn)簡(jiǎn)單的分析和提出有意義的問(wèn)題。
Ask about his/her personal experience with the company. 如果對(duì)方已經(jīng)做到比較高的位置,個(gè)人經(jīng)歷都不至于太不愉快的,每次問(wèn)這個(gè)問(wèn)題,對(duì)方都很高興的吹了吹牛。
